DIFFERENTIATION OF STUDENTS' PROFESSIONAL TRAJECTORIES: THE ROLE OF ORGANIZATIONAL CULTURE AND INTERNAL SUBCULTURES OF A UNIVERSITY

Abstract:
The purpose of the study is to analyze the relationship between students' perceived organizational culture of the university, their satisfaction with the learning environment and belonging to certain student subcultures in order to develop recommendations for targeted support of professional development. The empirical basis was a survey of 73 students of the 2nd-3rd courses of the PSUAS (technical and managerial profiles) using the adapted OCAI methodology, a modified satisfaction scale and cluster analysis methods. The results revealed the hybrid nature of organizational culture with the dominance of hierarchical and market features with a weak expression of clan and adhocratic components. Clustering allowed us to identify three groups of students, conditionally corresponding to the types of "professionals", "academics" and "adaptive-neutral". A positive correlation has been established between the orientation of "professionals" towards the university's market values and the negative relationship of "academics" with the hierarchical bureaucratization of the environment. The scientific novelty of the work lies in the empirical verification of the relationship between macroparameters of organizational culture and microgroup subcultural attitudes of students. The practical significance of the results is to justify the transition to a differentiated educational policy aimed at strengthening the market component for "professionals" and developing adhocratic and clan elements to support the research potential of "academics".
